<title>RESUMEN</title>
<p>La formaci&#x00F3;n permanente supone un proceso de aprendizaje que se desarrolla a lo largo de toda la trayectoria vital del docente, dando respuesta a las necesidades y problemas reales que el profesorado tiene en su pr&#x00E1;ctica para desarrollar sus propias competencias profesionales en un contexto de cambio continuo. Una de las modalidades fundamentales de formaci&#x00F3;n permanente del profesorado no universitario es la Formaci&#x00F3;n en Centro, dado que parte, se ajusta y revierte en el propio contexto, facilitando de esta manera el an&#x00E1;lisis, la reflexi&#x00F3;n y la mejora de la pr&#x00E1;ctica docente.</p>
<p>En este trabajo se presenta una investigaci&#x00F3;n de corte cualitativo, centrada en cinco estudios de casos, cuatro centros educativos p&#x00FA;blicos de Infantil y Primaria y el Servicio de Atenci&#x00F3;n Educativa Hospitalaria y Domiciliaria de M&#x00E1;laga, que se implican en el desarrollo de una Formaci&#x00F3;n en Centro como iniciativa para dar respuesta a sus necesidades formativas, a los problemas que el profesorado encuentra en su pr&#x00E1;ctica.</p>
<p>Como demuestran los resultados, estos Proyectos de Formaci&#x00F3;n en Centro, orientados hacia la mejora personal, profesional e institucional, tienen un enorme potencial para la formaci&#x00F3;n permanente y el desarrollo profesional del profesorado. Son proyectos con gran capacidad para adaptarse al contexto y a las necesidades reales del profesorado, que ayudan a prevenir el malestar docente, a evitar la inhibici&#x00F3;n y la rutina, y a incrementar el inter&#x00E9;s por la b&#x00FA;squeda de nuevas propuestas educativas. Por tanto, concluimos que la Formaci&#x00F3;n en Centro es valorada como una modalidad prioritaria dentro de los planes de formaci&#x00F3;n permanente del profesorado en Andaluc&#x00ED;a, puesto que considera al centro educativo como el foco de formaci&#x00F3;n y la unidad b&#x00E1;sica de cambio e innovaci&#x00F3;n educativa. Adem&#x00E1;s, favorece espacios de reflexi&#x00F3;n y participaci&#x00F3;n, propuestas de cambio y de trabajo en equipo como desarrollo fundamental de la instituci&#x00F3;n educativa y del profesorado.</p>

<title>ABSTRACT</title>
<p>Lifelong learning involves a learning process throughout the teachers' life, responding to the real needs and problems that teachers have in their practice to develop their professional skills in a context of continuous change. In-School training is one of the fundamental modalities of lifelong learning for non-university teachers since it begins, adjusts, and rebounds in the context itself, thus facilitating analysis, reflection, and improvement of teaching practice.</p>
<p>This paper presents a qualitative investigation, focused on five case studies, four public infant and primary schools and Hospital and Home Educational Attention Service in M&#x00E1;laga, which are involved in the development of a Training Center as an initiative to respond to their training needs, to the real problems that teachers encounter in their practice.</p>
<p>The results show that In-School training projects oriented towards personal, professional, and institutional improvement have a high potential for lifelong learning and teachers' professional development. They are projects with great capacity to adapt to the context and to the real needs of teachers, which help prevent teacher discomfort, avoiding inhibition and routine, through a renewed interest in the search and investigation of new educational proposals. Therefore, we conclude that In-School training is valued as the priority modality in the teachers&#x2019; lifelong learning plan in Andaluc&#x00ED;a since it considers the educational center the focus of training and the basic unit of educational change and innovation. In addition, it favors spaces for reflection and participation, proposals for change, and teamwork as a fundamental development of the educational institution and the teaching staff.</p>

<label><bold>1.</bold></label>
<title><bold>I<sc>ntroducci&#x00F3;n</sc></bold></title>
<p>La escuela ya no es la que era hace a&#x00F1;os ni el profesorado desempe&#x00F1;a las mismas funciones. Vivimos en una situaci&#x00F3;n de cambio permanente en muchas de las variables que afectan al sistema escolar. No es de extra&#x00F1;ar, por lo tanto, que abunden los trabajos centrados en analizar la incidencia de las mismas en los centros escolares y en la desorientaci&#x00F3;n de los profesionales de la educaci&#x00F3;n (<xref ref-type="bibr" rid="ref-18-28285-Esp">Esteve, 2011</xref>; <xref ref-type="bibr" rid="ref-19-28285-Esp">Esteve, Franco y Vera, 1995</xref>; <xref ref-type="bibr" rid="ref-23-28285-Esp">Gimeno, 2010</xref>; <xref ref-type="bibr" rid="ref-40-28285-Esp">Ortega, 2016</xref>; <xref ref-type="bibr" rid="ref-56-28285-Esp">Vera, 1992</xref>, <xref ref-type="bibr" rid="ref-57-28285-Esp">1995</xref>). La docencia como profesi&#x00F3;n se ha vuelto m&#x00E1;s compleja, tambi&#x00E9;n m&#x00E1;s dif&#x00ED;cil y, por tanto, es necesaria una nueva cultura profesional y una nueva formaci&#x00F3;n permanente (<xref ref-type="bibr" rid="ref-27-28285-Esp">Imbern&#x00F3;n, 2011</xref>, <xref ref-type="bibr" rid="ref-28-28285-Esp">2017</xref>). Como afirma <xref ref-type="bibr" rid="ref-11-28285-Esp">Col&#x00E9;n (2012)</xref>, ante estos contextos inciertos y cambiantes, la formaci&#x00F3;n permanente aparece no ya como una necesidad, sino como &#x201C;una forma de vivir la profesi&#x00F3;n&#x201D; (p. 49). En efecto, el derecho a una educaci&#x00F3;n inclusiva de calidad en las sociedades democr&#x00E1;ticas exige que la formaci&#x00F3;n permanente se incorpore a los h&#x00E1;bitos del ejercicio profesional de la docencia, como un elemento destacable de la manera correcta de vivir la profesi&#x00F3;n, como una se&#x00F1;a de su identidad profesional.</p>
    <p>De esta manera, la formaci&#x00F3;n se convierte en una estrategia sistem&#x00E1;tica y programada ineludible encaminada a habilitar para la realizaci&#x00F3;n de tareas progresivamente m&#x00E1;s complejas y cambiantes. Del mismo modo, ayuda a actualizar las competencias profesionales requeridas por los cambios del entorno y a lograr una mejora de la competencia personal, haciendo del trabajo una fuente de aprendizaje y de satisfacci&#x00F3;n (<xref ref-type="bibr" rid="ref-21-28285-Esp">Ezquerra, Argos, Fern&#x00E1;ndez-Salinero y Gonz&#x00E1;lez-Geraldo, 2016</xref>; <xref ref-type="bibr" rid="ref-60-28285-Esp">Fern&#x00E1;ndez-Salinero, 2004</xref>). El propio concepto de desarrollo profesional supone entender al profesorado como &#x201C;sujetos en constante evoluci&#x00F3;n y aprendizaje&#x201D; (<xref ref-type="bibr" rid="ref-61-28285-Esp">Sarramona, Noguera y Vera, 1998</xref>, p. 126).</p>
<p>La acci&#x00F3;n educativa de la que hablamos se desarrolla en el interior de las instituciones escolares donde conviven alumnado, profesorado y familias. De ah&#x00ED; que para mejorar la calidad de la educaci&#x00F3;n sea muy importante modificar la cultura y las formas de trabajo en el propio centro educativo; que el centro sea el eje principal en torno al cual se desarrolle una buena parte de las propuestas de cambio (<xref ref-type="bibr" rid="ref-15-28285-Esp">Escudero, 1992</xref>, <xref ref-type="bibr" rid="ref-16-28285-Esp">1993</xref>; <xref ref-type="bibr" rid="ref-17-28285-Esp">Escudero, Gonz&#x00E1;lez y Rodr&#x00ED;guez, 2018</xref>). De esta forma, podemos considerar que el desarrollo profesional del profesorado y la mejora de la instituci&#x00F3;n escolar se refuerzan mutuamente, como dos caras de la misma moneda.</p>
<p>Asumir esta estrecha relaci&#x00F3;n entre desarrollo de la escuela y desarrollo profesional del profesorado nos lleva a entender la escuela como la unidad b&#x00E1;sica de cambio y formaci&#x00F3;n (<xref ref-type="bibr" rid="ref-2-28285-Esp">Alonso y Vila, 2019</xref>). En este sentido, cada vez se est&#x00E1; extendiendo m&#x00E1;s en nuestro pa&#x00ED;s una modalidad de formaci&#x00F3;n permanente que viene tomando diferentes denominaciones: formaci&#x00F3;n en centro, formaci&#x00F3;n centrada en la escuela, revisi&#x00F3;n centrada en la escuela, etc.</p>
    <p>Desde la Administraci&#x00F3;n Educativa, a trav&#x00E9;s del <xref ref-type="bibr" rid="ref-12-28285-Esp">Decreto 93/2013, de 27 de agosto, que regula la formaci&#x00F3;n inicial y permanente del profesorado en la Comunidad Aut&#x00F3;noma de Andaluc&#x00ED;a, as&#x00ED; como el Sistema Andaluz de Formaci&#x00F3;n Permanente del Profesorado</xref>, se hace hincapi&#x00E9; en la importancia de que las acciones formativas se centren principalmente en el an&#x00E1;lisis, la reflexi&#x00F3;n y la mejora de la pr&#x00E1;ctica docente. De esta manera, el aula y el centro se convierten en los escenarios ordinarios de la formaci&#x00F3;n, potenciando el trabajo colaborativo entre el profesorado, las modalidades de autoformaci&#x00F3;n, y la realizaci&#x00F3;n de Proyectos de Formaci&#x00F3;n en Centro o Proyectos de Formaci&#x00F3;n Espec&#x00ED;fica en Centro vinculados a programas educativos.</p>

<p>En nuestra regi&#x00F3;n, en materia de formaci&#x00F3;n del profesorado, las pol&#x00ED;ticas educativas se inclinan por dar prioridad a la autoformaci&#x00F3;n por encima de la formaci&#x00F3;n presencial, aduciendo que la autoformaci&#x00F3;n conlleva superar la enorme dependencia de la formaci&#x00F3;n presencial a la que asisten los docentes buscando respuestas universales para problemas particulares, y que deben ser estos los que generan su propio aprendizaje y proporcionan soluciones a sus necesidades espec&#x00ED;ficas (<xref ref-type="bibr" rid="ref-4-28285-Esp">Aneas, 2019</xref>, p. 15).</p>
</disp-quote>
<p>La Formaci&#x00F3;n en Centro surge estrechamente ligada al proyecto educativo de los centros docentes, con la intenci&#x00F3;n de dar respuesta a las necesidades e inquietudes formativas del claustro de profesores y profesoras de un centro que surgen a partir de un profundo diagn&#x00F3;stico, fruto de un an&#x00E1;lisis y una reflexi&#x00F3;n compartidos para la mejora del centro (<xref ref-type="bibr" rid="ref-1-28285-Esp">Alonso, 2012</xref>). Como afirma <xref ref-type="bibr" rid="ref-7-28285-Esp">Barredo (2012)</xref>, &#x201C;el centro educativo aut&#x00F3;nomo, como unidad inteligente y de mejora, debe ser capaz de dirigir procesos de cambio redise&#x00F1;ando el rumbo de los acontecimientos&#x201D; (p. 43). El prop&#x00F3;sito es pasar de una oferta centrada en el profesorado a otra m&#x00E1;s global que gire en torno al propio centro educativo (<xref ref-type="bibr" rid="ref-6-28285-Esp">Barqu&#x00ED;n y Fern&#x00E1;ndez, 2002</xref>; <xref ref-type="bibr" rid="ref-22-28285-Esp">Garc&#x00ED;a-Ru&#x00ED;z y Castro, 2012</xref>; <xref ref-type="bibr" rid="ref-43-28285-Esp">Pineda, Moreno, &#x00DA;car y Belvis, 2008</xref>). Sin duda, la Formaci&#x00F3;n en Centro busca dar respuesta a demandas concretas proponiendo pr&#x00E1;cticas encaminadas a la mejora de la pr&#x00E1;ctica docente y del rendimiento del alumnado. Esto no ser&#x00E1; posible sin la participaci&#x00F3;n y el compromiso colectivo con las metas propuestas, la realizaci&#x00F3;n de las tareas, la puesta en pr&#x00E1;ctica en el aula y en el centro y la utilizaci&#x00F3;n de estrategias de trabajo en equipo.</p>
<p><xref ref-type="bibr" rid="ref-49-28285-Esp">Santos (2010)</xref> y <xref ref-type="bibr" rid="ref-14-28285-Esp">Elliot (2010)</xref>, consideran primordial el car&#x00E1;cter cooperativo de los procesos de formaci&#x00F3;n del profesorado estrechamente ligado a las situaciones y escenarios reales, lo que denominan aprender a aprender en comunidad, en comunidades de aprendizaje, en organizaciones que aprenden. Tambi&#x00E9;n <xref ref-type="bibr" rid="ref-41-28285-Esp">Palos, Mart&#x00ED;nez y Albaladejo (2012</xref>, p. 30) afirman que se necesitan procesos participativos en determinados aspectos: en la detecci&#x00F3;n de necesidades, en el dise&#x00F1;o de las formaciones, y en el seguimiento y evaluaci&#x00F3;n de los proyectos.</p>
<p>Por tanto, el profesorado apoya la formaci&#x00F3;n en los propios centros educativos, frente a los cursos tradicionales que se imparten en los centros del profesorado (<xref ref-type="bibr" rid="ref-44-28285-Esp">Ram&#x00ED;rez, 2015</xref>, p. 209). El centro y la comunidad deben ser el foco de la formaci&#x00F3;n permanente. As&#x00ED;, <xref ref-type="bibr" rid="ref-59-28285-Esp">Villar (1998</xref>, p. 51) destaca de esta modalidad la relevancia social de la acci&#x00F3;n formativa como transformadora del centro, la funcionalidad formativa para concretar las acciones y traducirlas en competencias profesionales y la potencialidad de transferencia que transcienda las acciones formativas.</p>
<p>En esta l&#x00ED;nea se ha desarrollado la investigaci&#x00F3;n que presentamos aqu&#x00ED;, cuyo objetivo fundamental ha sido conocer y comprender el impacto de la Formaci&#x00F3;n en Centro en el desarrollo de las competencias profesionales del profesorado de niveles no universitarios. Esta modalidad de formaci&#x00F3;n es, sin duda, una l&#x00ED;nea prioritaria en la formaci&#x00F3;n permanente del profesorado que la Consejer&#x00ED;a de Educaci&#x00F3;n y Deporte de la Junta de Andaluc&#x00ED;a viene impulsando desde hace varios cursos. Con ella pretende facilitar una respuesta lo m&#x00E1;s ajustada posible a las necesidades educativas de un centro, entendiendo que &#x00E9;ste es el n&#x00FA;cleo y el lugar de reflexi&#x00F3;n m&#x00E1;s adecuado para que la mejora de la pr&#x00E1;ctica tenga una clara repercusi&#x00F3;n en la mejora del rendimiento del alumnado y en su desarrollo competencial. Por tanto, los ejes en los que se centra esta investigaci&#x00F3;n son, por un lado, el estudio en profundidad de la modalidad de Formaci&#x00F3;n en Centro, y por otro, la contribuci&#x00F3;n de &#x00E9;sta al desarrollo de competencias profesionales en el profesorado.</p>
</sec>
<sec sec-type="method" id="sec-2-27805-Esp">
<label><bold>2.</bold></label>
<title><bold>M<sc>etodolog&#x00ED;a</sc></bold></title>
    <p>Esta investigaci&#x00F3;n de corte cualitativo se ha centrado, por un lado, en la comprensi&#x00F3;n de la Formaci&#x00F3;n en Centro para describir e interpretar esta realidad educativa desde dentro; y por otro, en el cambio, la transformaci&#x00F3;n social y la emancipaci&#x00F3;n del profesorado, principalmente enmarcada en la teor&#x00ED;a cr&#x00ED;tica (<xref ref-type="bibr" rid="ref-8-28285-Esp">Bartolom&#x00E9;, 1992</xref>; <xref ref-type="bibr" rid="ref-62-28285-Esp">Boarini, 2018</xref>; <xref ref-type="bibr" rid="ref-13-28285-Esp">Eisner, 1998</xref>; <xref ref-type="bibr" rid="ref-42-28285-Esp">P&#x00E9;rez Serrano, 1994</xref>; <xref ref-type="bibr" rid="ref-45-28285-Esp">Rivas, 2021</xref>; <xref ref-type="bibr" rid="ref-48-28285-Esp">Sand&#x00ED;n, 2003</xref>).</p>
<p>Este tipo de investigaci&#x00F3;n supera aquella visi&#x00F3;n propia de la tradici&#x00F3;n positivista que ignora el papel que desempe&#x00F1;an la subjetividad y los marcos interpretativos de las personas y, por el contrario, nos ofrece las propias palabras del profesorado, sus percepciones, sentimientos, interpretaciones y circunstancias. La relaci&#x00F3;n se basa principalmente en la escucha, la disponibilidad y atenci&#x00F3;n para posibilitar una experiencia transformadora (<xref ref-type="bibr" rid="ref-10-28285-Esp">Caparr&#x00F3;s, Mart&#x00ED;n y Sierra, 2021</xref>; <xref ref-type="bibr" rid="ref-51-28285-Esp">Sierra y Blanco; 2017</xref>).</p>
<p>La muestra seleccionada ha sido de cinco estudios de casos: cuatro centros educativos p&#x00FA;blicos de Infantil y Primaria de diferentes zonas de la provincia de M&#x00E1;laga y el Servicio de Atenci&#x00F3;n Educativa Hospitalaria-Domiciliaria de M&#x00E1;laga (SAEHD). Los participantes en la realizaci&#x00F3;n de las entrevistas han sido un total de veintinueve profesores y profesoras. Hemos contado con veintid&#x00F3;s maestras (76 %) y siete maestros (24 %). La mayor parte del profesorado entrevistado (65 %) se encuentra en una franja de edad comprendida entre los 30 y 50 a&#x00F1;os. En cuanto a la formaci&#x00F3;n inicial, todo el profesorado posee la titulaci&#x00F3;n en Magisterio y en algunos casos, han cursado una segunda, tercera o cuarta titulaci&#x00F3;n, como son Psicopedagog&#x00ED;a (14 %), Pedagog&#x00ED;a (10 %), Psicolog&#x00ED;a (4 %) e Historia (2 %).</p>
<p>Los estudios de casos cualitativos que hemos desarrollado han valorado las m&#x00FA;ltiples perspectivas de los interesados, la observaci&#x00F3;n y la interpretaci&#x00F3;n en los contextos que se producen de forma natural (<xref ref-type="bibr" rid="ref-52-28285-Esp">Simons, 2011</xref>, pp. 21-22). Esta metodolog&#x00ED;a se caracteriza seg&#x00FA;n <xref ref-type="bibr" rid="ref-38-28285-Esp">Mu&#x00F1;oz y Mu&#x00F1;oz (2010)</xref> por el estudio intensivo y profundo, entendidos estos como sistemas acotados, situaciones o entidades sociales &#x00FA;nicas, enmarcados en un contexto. Seg&#x00FA;n <xref ref-type="bibr" rid="ref-53-28285-Esp">Stake (2010)</xref> &#x201C;el estudio de casos es el estudio de la particularidad y de la complejidad de un caso singular, para llegar a comprender su actividad en circunstancias importantes&#x201D; (p. 11).</p>
<p>Por otro lado, el acceso y el proceso de negociaci&#x00F3;n en este trabajo de investigaci&#x00F3;n han cumplido con las pautas de rigor propias de la investigaci&#x00F3;n cualitativa. En todos los centros educativos participantes se llev&#x00F3; a cabo un proceso de negociaci&#x00F3;n con el prop&#x00F3;sito de facilitar a los participantes una clara explicaci&#x00F3;n de la naturaleza de la investigaci&#x00F3;n y garantizar las condiciones de confidencialidad.</p>
<p>Entre las t&#x00E9;cnicas utilizadas para la recogida de informaci&#x00F3;n en esta investigaci&#x00F3;n, podemos mencionar la observaci&#x00F3;n participante, la entrevista en profundidad y la recogida de documentos.</p>
<p>La observaci&#x00F3;n participante nos ha permitido implicarnos en los procesos que hemos desarrollado en la Formaci&#x00F3;n en Centro, participando y compartiendo las acciones fundamentales que ha realizado el profesorado de cada centro educativo. El instrumento utilizado ha sido el diario de observaci&#x00F3;n de las sesiones formativas desarrolladas.</p>
<p>Las entrevistas realizadas nos han dado a conocer c&#x00F3;mo se han ido elaborando y construyendo sus concepciones acerca de la formaci&#x00F3;n permanente, y m&#x00E1;s en concreto, de la Formaci&#x00F3;n en Centro en la que han participado. Son la expresi&#x00F3;n de los sentimientos y pensamientos del profesorado y de la forma que interpretan la realidad que viven. Se han realizado un total de 29 entrevistas, de duraci&#x00F3;n entre 30 y 90 minutos cada una de ellas. En cada estudio de caso, se entrevist&#x00F3; a la persona que ejerci&#x00F3; la labor de coordinaci&#x00F3;n de la Formaci&#x00F3;n en Centro, a la asesor&#x00ED;a de referencia del Centro del Profesorado correspondiente, a un miembro del equipo directivo y a profesorado de Infantil y Primaria. Como instrumento hemos utilizado un ligero guion que incluye cuestiones acerca de los elementos que intervienen en la Formaci&#x00F3;n en Centro. Por lo tanto, planteamos una perspectiva muy subjetiva buscando fundamentalmente las explicaciones y valoraciones del profesorado sobre la vivencia de la Formaci&#x00F3;n en Centro, tal como ellos/as las interpretan.</p>
<p>Adem&#x00E1;s, se han recogido documentos en los que el profesorado describe sus acciones, experiencias y opiniones sobre la Formaci&#x00F3;n en Centro, tales como los proyectos, actas de las sesiones, memorias de progreso y memorias finales, evidencias de las tareas realizadas, etc.</p>
<p>Una vez concluido el proceso de recogida de informaci&#x00F3;n, iniciamos un proceso de categorizaci&#x00F3;n tratando de establecer un sistema suficientemente amplio y flexible. &#x201C;La regla cardinal de la codificaci&#x00F3;n en el an&#x00E1;lisis cualitativo consiste en hacer que los c&#x00F3;digos se ajusten a los datos y no a la inversa&#x201D; (<xref ref-type="bibr" rid="ref-54-28285-Esp">Taylor y Bogdan, 2010</xref>, p. 174). Por tanto, el proceso de recogida y an&#x00E1;lisis de datos han estado estrechamente ligados en esta investigaci&#x00F3;n cualitativa. De hecho, a lo largo de las entrevistas realizadas, hemos seguido la pista de los temas emergentes, leyendo notas de campo y transcripciones, a partir de las cuales hemos ido reflexionando sobre el sentido y la interpretaci&#x00F3;n de los datos obtenidos.</p>
<p>En este contexto, el ordenador ha supuesto una ayuda fundamental y hemos utilizado uno de los programas inform&#x00E1;ticos m&#x00E1;s potentes para la gesti&#x00F3;n de los datos cualitativos; el ATLAS.ti (versi&#x00F3;n 9 para Windows).</p>
<p>Los resultados que se presentan a continuaci&#x00F3;n utilizan en gran medida el lenguaje del propio profesorado, incluyendo en su redacci&#x00F3;n aquellos fragmentos que resultan m&#x00E1;s ilustrativos como evidencias para apoyar y justificar las interpretaciones que hacemos de los mismos. Estas citas van acompa&#x00F1;adas de una referencia sobre su localizaci&#x00F3;n en los contextos donde fueron producidas.</p>
<p>Las investigaciones se suelen dar por concluidas cuando se presenta un informe, pero la realidad siempre nos lleva a plantearnos nuevos interrogantes, a abrir paso a la discusi&#x00F3;n y a nuevos descubrimientos. Y es lo que se pretende con esta investigaci&#x00F3;n, convertirse en un proceso de aprendizaje que se enriquezca a partir del di&#x00E1;logo y la reflexi&#x00F3;n conjunta para profundizar en la compleja realidad de la Formaci&#x00F3;n en Centro.</p>
</sec>
<sec sec-type="results" id="sec-3-27805-Esp">
<label><bold>3.</bold></label>
<title><bold>R<sc>esultados</sc></bold></title>
<p>Como hemos planteado, la formaci&#x00F3;n permanente supone una actitud continua de indagaci&#x00F3;n, investigaci&#x00F3;n, an&#x00E1;lisis y b&#x00FA;squeda. No se trata de un aspecto adicional y a&#x00F1;adido, sino que es un elemento constitutivo e intr&#x00ED;nseco de la misma identidad docente. Para mejorar la educaci&#x00F3;n, sentirse feliz y a gusto en la profesi&#x00F3;n, necesitamos contar con un profesorado competente, dispuesto a participar de dicha formaci&#x00F3;n para transformar sus pr&#x00E1;cticas educativas.</p>

<p>Yo creo que es algo intr&#x00ED;nseco a nuestra profesi&#x00F3;n (&#x2026;). Yo creo que la formaci&#x00F3;n permanente es la &#x00FA;nica v&#x00ED;a de estar vivo en la educaci&#x00F3;n, de sentirte feliz en la educaci&#x00F3;n y de sentirte que est&#x00E1;s a gusto en la educaci&#x00F3;n y que &#x00E9;sta es una profesi&#x00F3;n que te merece la pena. Si no, coge las maletas y vete a otra (Entrevista Z, 29:5, 22 y 29:7, 26).</p>

<label>3.1.</label>
<title><italic>Una Formaci&#x00F3;n en Centro que contribuya al desarrollo competencial del alumnado</italic></title>
<p>Una de las razones por la que los centros educativos que forman parte de esta investigaci&#x00F3;n se plantean la necesidad de una Formaci&#x00F3;n en Centro tiene que ver con el cambio legislativo que se produce y fundamentalmente con la introducci&#x00F3;n de las competencias clave como elemento fundamental en el curr&#x00ED;culo de Primaria. Este cambio normativo se convierte en una necesidad de primer orden para la constituci&#x00F3;n de las Formaciones en Centro y surge a partir de un diagn&#x00F3;stico m&#x00E1;s &#x201C;vertical&#x201D;, que mira hacia afuera para poder captar y comprender las demandas del entorno social porque el contexto organizativo de un centro educativo no puede configurarse desconectado de las demandas sociales.</p>

<p>Entonces, en principio, digamos que no era una cosa que se planteaban, pero digamos que el mundo de alrededor les iba dirigiendo a &#x201C;tenemos que saber qu&#x00E9; es esto de competencias&#x201D; (Entrevista Pm, 24:21, 134).</p>
<p>Integrar las competencias clave en el curr&#x00ED;culo y analizar sus implicaciones en el Proyecto Educativo de Centro (Objetivo 2 del Proyecto de Formaci&#x00F3;n en Centro 1).</p>
</disp-quote>
<p>Ante esta necesidad, la Consejer&#x00ED;a incorpora el m&#x00F3;dulo &#x201C;Curr&#x00ED;culo por competencias&#x201D; al sistema de informaci&#x00F3;n S&#x00E9;neca, que es la aplicaci&#x00F3;n que la Consejer&#x00ED;a de Educaci&#x00F3;n y Deporte de la Junta de Andaluc&#x00ED;a ha desarrollado para que el profesorado pueda llevar a cabo todo el proceso de gesti&#x00F3;n que conlleva su labor docente. Este m&#x00F3;dulo ofrece la posibilidad de realizar la programaci&#x00F3;n del proceso de ense&#x00F1;anza y aprendizaje y la toma de decisiones en los procesos de evaluaci&#x00F3;n. La incorporaci&#x00F3;n de este m&#x00F3;dulo lleva asociada una formaci&#x00F3;n centrada en la integraci&#x00F3;n de las competencias clave en el curr&#x00ED;culo, una formaci&#x00F3;n piramidal o en cascada que denominamos Fase I, que trata de llegar al mayor n&#x00FA;mero de profesorado posible, en la cual se procede inicialmente a formar a un peque&#x00F1;o grupo de profesorado de cada centro educativo que luego se convierten en docentes de sus propios compa&#x00F1;eros y compa&#x00F1;eras. A esta Fase I acuden cuatro de los cinco centros educativos participantes en esta investigaci&#x00F3;n. As&#x00ED; describe la experiencia uno de los centros participantes.</p>
<disp-quote>
<p>Eso surgi&#x00F3; a ra&#x00ED;z de que la Junta de Andaluc&#x00ED;a propuso a algunos centros que hicieran una formaci&#x00F3;n un poco a nivel de red, &#x00BF;no?, a nivel piramidal, digamos. Entonces formaba a algunos de los componentes del claustro y ese componente del claustro formaba al resto (&#x2026;). Entonces el primer curso fue al final, pr&#x00E1;cticamente fue muy de prisa, porque fueron en los meses de abril, mayo y junio (&#x2026;). Pero bueno, fue la primera y despu&#x00E9;s estuvimos haci&#x00E9;ndola aqu&#x00ED; en el centro y a ra&#x00ED;z de eso se propuso la Formaci&#x00F3;n en Centro para el curso siguiente y continuamos lo que iniciamos con la labor (Entrevista J, 13:9, 58-64).</p>
</disp-quote>
<p>Esta Fase I supone un primer acercamiento, pero el profesorado considera necesario seguir profundizando en el trabajo por competencias y este es el principal motivo por el que constituyen, al a&#x00F1;o siguiente, una Formaci&#x00F3;n en Centro. Est&#x00E1; claro, como apunta una de las profesoras, que un enfoque metodol&#x00F3;gico basado en las competencias clave conlleva importantes cambios en la pr&#x00E1;ctica docente, en los m&#x00E9;todos de ense&#x00F1;anza y aprendizaje y en la organizaci&#x00F3;n y cultura escolar. De hecho, en la mayor parte de los centros ya se estaba generando un debate interno en torno a la importancia del trabajo por competencias y a la metodolog&#x00ED;a de aprendizaje basado en proyectos, especialmente desarrollado en la etapa de Educaci&#x00F3;n Infantil. Este diagn&#x00F3;stico es claramente &#x201C;horizontal&#x201D;, una mirada hacia adentro para evaluar cr&#x00ED;ticamente la organizaci&#x00F3;n interna y el grado de formaci&#x00F3;n del profesorado para favorecer el desarrollo competencial del alumnado. Como se puede apreciar en el siguiente testimonio, es clave esta reflexi&#x00F3;n com&#x00FA;n y compartida sobre la calidad de las diferentes propuestas metodol&#x00F3;gicas.</p>

<p>Porque ese debate ya estaba aqu&#x00ED;. Porque afortunadamente en Infantil tenemos unas compa&#x00F1;eras bastante competentes, que est&#x00E1;n trabajando por competencias, por proyectos, de hace varios a&#x00F1;os, a su manera (&#x2026;). Entonces estaba ah&#x00ED;, ese debate interno nuestro, hablando. Cuando no te sentabas con una, te sentabas con otra, que esto, que lo otro, que esto no es tan complicado, que esto no es as&#x00ED;, y despu&#x00E9;s est&#x00E1;bamos &#x2018;los cabezas cuadradas&#x2019; del libro y ya est&#x00E1;. Y entonces bueno, surgi&#x00F3; esto, no s&#x00E9;, se estaba poniendo de moda el trabajo por proyectos. Esto est&#x00E1; ah&#x00ED;, &#x00BF;lo hacemos o no? Pues venga vamos a hacerlo (Entrevista Fj, 10:17, 89).</p>

<label>3.2.</label>
<title><italic>Una Formaci&#x00F3;n en Centro encaminada al dise&#x00F1;o de unidades did&#x00E1;cticas integradas</italic></title>
<p>Una necesidad muy vinculada a desprenderse del libro de texto, perder el miedo y la inseguridad y tomar las riendas de su propio proceso de desarrollo personal y profesional. El profesorado, en la medida que se ci&#x00F1;e a un libro de texto, pierde autonom&#x00ED;a, creatividad y poder de decisi&#x00F3;n. Ya sabemos que los libros de texto condicionan las actividades que se realizan, las estrategias de ense&#x00F1;anza-aprendizaje, establecen los temas culturales que merecen la pena, as&#x00ED; como el proceso de evaluaci&#x00F3;n. En nuestra opini&#x00F3;n, descualifican y someten al profesorado a un determinado ritmo de trabajo. Plantean una figura totalmente opuesta a la defendida en el siguiente testimonio: un profesorado capaz de diagnosticar lo que sucede en las aulas, de tomar decisiones, de manejar el curr&#x00ED;culo, de ampliar la variedad de recursos did&#x00E1;cticos y de dise&#x00F1;ar y evaluar el desarrollo competencial del alumnado.</p>
<disp-quote>
<p>&#x2026; era para perder un poco el miedo a eso, a soltarte de lo que es la metodolog&#x00ED;a tradicional, de seguir el libro de texto y de estar condicionado por lo que la editorial tal ha querido decir y organizar en la forma que ellos han preferido o han cre&#x00ED;do conveniente, y ser t&#x00FA;, digamos, el que coja las riendas de tu clase y de lo que es el curr&#x00ED;culo como tal (&#x2026;). Y sobre esto hay que trabajar, de forma que eres m&#x00E1;s libre y no est&#x00E1;s tan supeditado a lo que te digo, a las sesiones de lengua, a las sesiones de mate, a que tengo que estar por el tema tal o por el tema cual. Quitarte un poco ese grado de ansiedad que te meten los m&#x00E9;todos y trabajar de una forma que a ellos les parece mucho m&#x00E1;s motivante porque es que se nota y que es m&#x00E1;s enriquecedor para todos. Entonces b&#x00E1;sicamente es de ah&#x00ED; de donde part&#x00ED;a esto (Entrevista P, 22:15, 67).</p>
</disp-quote>
<p>La necesidad de dise&#x00F1;ar unidades did&#x00E1;cticas integradas, entendidas como herramientas de planificaci&#x00F3;n, aparece estrechamente vinculada con un trabajo m&#x00E1;s globalizado, ya que el aprendizaje basado en competencias debe abordarse desde todas las &#x00E1;reas de conocimiento (Diario de observaci&#x00F3;n de los Centros). Este car&#x00E1;cter interdisciplinar y transversal requiere del dise&#x00F1;o de tareas de aprendizaje integradas, en las que participan varias &#x00E1;reas de conocimiento. Desde nuestra perspectiva, este car&#x00E1;cter integrado favorece que el alumnado aborde contenidos culturales m&#x00E1;s relevantes y estimula el compromiso del alumnado con su realidad, promoviendo una participaci&#x00F3;n m&#x00E1;s activa, responsable y cr&#x00ED;tica.</p>
<disp-quote>
<p>Porque quer&#x00ED;amos unificar, era como tener un hilo conductor transversal que cogiera todas las asignaturas y poder trabajar de forma globalizada (Entrevista Me, 19:22, 134).</p>
<p>En cuanto a los logros m&#x00E1;s significativos, destacan que la Formaci&#x00F3;n en Centro les ha permitido crear las bases para una metodolog&#x00ED;a basada en la elaboraci&#x00F3;n de unidades did&#x00E1;cticas integradas y en el aprendizaje basado en proyectos para cursos venideros, comprendiendo la importancia de desarrollar todas las competencias clave, de globalizar los contenidos para adquirirlos de forma contextualizada (Memoria final de la Coordinaci&#x00F3;n, Centro 4).</p>

</sec>
<sec id="sec-6-27805-Esp">
<label>3.3.</label>
<title><italic>Una Formaci&#x00F3;n en Centro que promueva la cultura de colaboraci&#x00F3;n</italic></title>
<p>Adem&#x00E1;s, optar por el dise&#x00F1;o de unidades did&#x00E1;cticas integradas contribuye a que el profesorado se sienta part&#x00ED;cipe de un equipo con objetivos comunes, que trabaja de manera cooperativa y responsable. Rompe con ese aislamiento e incomunicaci&#x00F3;n profesional entre los diferentes docentes a causa de esa separaci&#x00F3;n artificial entre las materias, puesto que planifican estableciendo un alto grado de coordinaci&#x00F3;n. Por tanto, como plantea esta profesora de Infantil, este proyecto de Formaci&#x00F3;n en Centro parte de la necesidad de conocerse profesionalmente y de una mayor apertura e interacci&#x00F3;n, favoreciendo la colegialidad y la cultura de la colaboraci&#x00F3;n en el centro educativo.</p>
<disp-quote>
<p>Pues era como la necesidad de conocernos los ciclos, no solamente ya a nivel de compa&#x00F1;eros que nos conoc&#x00ED;amos, sino que no entr&#x00E1;bamos en el aula unos de otros, no sab&#x00ED;amos c&#x00F3;mo se trabajaba; en el fondo profesionalmente no nos conoc&#x00ED;amos. Y entonces eso supuso, pues el que el resto del alumnado del centro tambi&#x00E9;n pasara por el aula de Infantil, c&#x00F3;mo se trabajaba, y a la vez los peque&#x00F1;os en las aulas de los mayores (&#x2026;). S&#x00ED;, y ha sido como eso, como una necesidad de abrir las aulas, de abrir los espacios (Entrevista El, 7:24, 141-143).</p>
</disp-quote>
<p>Posibilitar el paso de la experiencia aislada a la innovaci&#x00F3;n institucional es otro valor fundamental de la Formaci&#x00F3;n en Centro que destacan algunos docentes entrevistados, puesto que el intercambio de experiencias, la comunicaci&#x00F3;n y la reflexi&#x00F3;n entre iguales favorece la actualizaci&#x00F3;n e innovaci&#x00F3;n educativa. Es por ello, que reclaman la necesidad de una Formaci&#x00F3;n en Centro, ya que es una modalidad m&#x00E1;s participativa y menos individualista, y por supuesto, m&#x00E1;s conectada con los problemas de la instituci&#x00F3;n y comunidad educativa.</p>

<p>A nivel de centro ha supuesto un gran cambio metodol&#x00F3;gico, el que m&#x00E1;s, la forma de trabajar en grupo por parte de los docentes y la coordinaci&#x00F3;n del claustro (Memoria final de la coordinaci&#x00F3;n, Centro 2)</p>
</disp-quote>
<p>Una formaci&#x00F3;n, en definitiva, ligada al propio centro, que favorece un clima adecuado para la reflexi&#x00F3;n sobre su pr&#x00E1;ctica, examinando sus teor&#x00ED;as impl&#x00ED;citas, concepciones y actitudes. El centro como espacio de cuestionamiento continuo, alejada de aquella en la que se trabaja de forma individualista, para generar cambios que potencien la cooperaci&#x00F3;n, la participaci&#x00F3;n, de forma que tenga una clara incidencia y repercusi&#x00F3;n en la mejora de la pr&#x00E1;ctica educativa.</p>
<disp-quote>
<p>Mira, si un profesor viene a nivel individual, a t&#x00ED;tulo individual hace un curso, luego eso no tiene repercusi&#x00F3;n en ese centro. Hay que moverlo, hay que cambiar los centros enteros, no a un solo profesor. Porque eso cambia su aula, pero lo dem&#x00E1;s qu&#x00E9;. Entonces yo opino que la formaci&#x00F3;n va a trav&#x00E9;s de las formaciones en centro (Entrevista L, 14:7, 44).</p>

<sec id="sec-7-27805-Esp">
<label>3.4.</label>
<title><italic>Una Formaci&#x00F3;n en Centro que evite la exclusi&#x00F3;n del alumnado en situaci&#x00F3;n de enfermedad</italic></title>
<p>El quinto centro participante en esta investigaci&#x00F3;n demanda una Formaci&#x00F3;n en Centro para contribuir a hacer visibles a los invisibles, reclamando una mirada que ayude a evitar la exclusi&#x00F3;n del alumnado en situaci&#x00F3;n de enfermedad. Una Formaci&#x00F3;n en Centro para dar visibilidad al alumnado que, por problemas de salud, sea por motivos de enfermedad cr&#x00F3;nica o transitoria, grave o degenerativa, traumatismos, etc., ve imposibilitada su asistencia al centro educativo. Una Formaci&#x00F3;n en Centro que visibilice el derecho que tiene el alumnado a proseguir con su proceso educativo durante su permanencia en el hospital o de convalecencia en su propio domicilio.</p>
<disp-quote>
<p>Porque nosotros queremos, tambi&#x00E9;n era un tema de visibilidad, que t&#x00FA; sabes que es una palabra muy m&#x00ED;a. Lo que no se ve, no existe. Entonces aula hospitalaria y domiciliaria es algo que no existe en la Consejer&#x00ED;a porque no se ve y nosotros lo que tambi&#x00E9;n pretend&#x00ED;amos es que se viera a nivel de formaci&#x00F3;n (Entrevista T, 27:23, 102).</p>
</disp-quote>
<p>El profesorado de este centro tiene la necesidad de elaborar un proyecto com&#x00FA;n de atenci&#x00F3;n integral con la finalidad de unificar la respuesta educativa hospitalaria y domiciliaria. De esta manera se da continuidad a la atenci&#x00F3;n educativa que recibe el alumnado desde el momento en que ingresa en el hospital hasta que sigue su atenci&#x00F3;n en el domicilio. Hasta el momento, ambos proyectos eran independientes. El trabajo diario con el alumnado en situaci&#x00F3;n de enfermedad pone de manifiesto la necesaria interrelaci&#x00F3;n entre ambos contextos para favorecer su desarrollo integral, independientemente del espacio f&#x00ED;sico en el que la atenci&#x00F3;n educativa se lleve a cabo.</p>

<p>Dise&#x00F1;ar un Proyecto Integral que unifique y visibilice la atenci&#x00F3;n educativa hospitalaria y domiciliaria (Objetivo 1 del Proyecto de Formaci&#x00F3;n en Centro 5).</p>
</disp-quote>
<p>Gracias a la Formaci&#x00F3;n en Centro, consiguen unificar los dos servicios, formando un solo equipo que favorece una mayor coordinaci&#x00F3;n entre el profesorado del Servicio de Atenci&#x00F3;n Educativa Hospitalaria y Domiciliaria, y permite establecer cauces de comunicaci&#x00F3;n fluidos entre dos realidades muy pr&#x00F3;ximas; las aulas hospitalarias y la atenci&#x00F3;n domiciliaria.</p>
<disp-quote>
<p>Esa necesidad parti&#x00F3; de darle continuidad al alumnado enfermo que estaba en el hospital, que fuera la misma maestra del hospital quien le diera esa continuidad en atenci&#x00F3;n domiciliaria cuando le dieran el alta hospitalaria. Que hubiera ah&#x00ED; una continuidad. Entonces claro, pues antes los puestos estaban separados, era solo atenci&#x00F3;n domiciliaria o atenci&#x00F3;n hospitalaria, entonces la maestra del hospital no pod&#x00ED;a salir al domicilio. Entonces pues se hizo esa propuesta para que hubiera esa continuidad a lo largo de todo el proceso y que no hubiera tantos cambios (Entrevista S, 26:36, 120).</p>

<sec id="sec-8-27805-Esp">
<label>3.5.</label>
<title><italic>En definitiva, una Formaci&#x00F3;n en Centro vinculada a las necesidades de los centros</italic></title>
<p>Desde nuestro punto de vista, es importante tener en cuenta que el proceso de Formaci&#x00F3;n en Centro est&#x00E1; claramente vinculado a las necesidades detectadas a partir de los procesos de autoevaluaci&#x00F3;n y mejora del centro. Por ello, es clave realizar diagn&#x00F3;sticos lo m&#x00E1;s certeros posibles, articulando procesos participativos para involucrar a toda la comunidad educativa y detectar cu&#x00E1;les son los retos en los que merece la pena centrar los esfuerzos. Esto significa que hay que priorizar, establecer d&#x00F3;nde poner el foco, en qu&#x00E9; necesidades centrarse, a partir de un diagn&#x00F3;stico adecuado de los retos que existen en cada centro educativo, tratando de evitar la dispersi&#x00F3;n que supone atender muchos frentes a la vez. Es lo que aporta armon&#x00ED;a y coherencia a los esfuerzos conjuntos, para que el proyecto de Formaci&#x00F3;n en Centro apunte, de forma coordinada, en una misma direcci&#x00F3;n.</p>
<p>Si somos capaces de comprender y partir de nuestras propias necesidades, estamos en mejores condiciones de poner el foco en mejorar aquello que merece la pena. Establecer una cultura diagn&#x00F3;stica es el primer paso que deben dar los centros, identificando las principales carencias y oportunidades de mejora. Un buen diagn&#x00F3;stico, para que la Formaci&#x00F3;n en Centro pueda tener el mayor impacto posible en la mejora de los procesos educativos. En esta toma de decisiones, es importante tener en cuenta la relevancia del problema o necesidad, su potencial innovador, el esfuerzo que requiere, y si cuenta con el liderazgo o el equipo comprometido en su realizaci&#x00F3;n.</p>

<sec sec-type="discussion" id="sec-9-27805-Esp">
<label><bold>4.</bold></label>
<title><bold>D<sc>iscusi&#x00F3;n</sc></bold></title>
<p>De acuerdo con <xref ref-type="bibr" rid="ref-28-28285-Esp">Imbern&#x00F3;n (2017)</xref>, este profesorado tan valioso e importante &#x201C;es el mejor que hemos tenido nunca por su formaci&#x00F3;n y dedicaci&#x00F3;n&#x201D; (p. 107). De hecho, muestran una actitud de apertura y motivaci&#x00F3;n hacia la formaci&#x00F3;n permanente, y en concreto, hacia la Formaci&#x00F3;n en Centro y el cambio profesional en el que se ven inmerso. &#x201C;Esta aspiraci&#x00F3;n de mejora profesional es el motor que propicia la b&#x00FA;squeda de un cambio que favorezca romper con las creencias autolimitantes y desarrollar las competencias profesionales&#x201D; (<xref ref-type="bibr" rid="ref-24-28285-Esp">Giner, 2012</xref>, p. 42).</p>
<p>Como conclusiones, en primer lugar, podemos afirmar que es el propio profesorado el que demanda una Formaci&#x00F3;n en Centro para dar respuesta a las nuevas exigencias que emanan de la legislaci&#x00F3;n europea y espa&#x00F1;ola respecto a la introducci&#x00F3;n del trabajo por competencias en el curr&#x00ED;culo de Primaria. A pesar de que la Administraci&#x00F3;n ofrece una formaci&#x00F3;n, el profesorado considera imprescindible seguir profundizando en este tema. Tienen claro que la cultura de su centro no cambia con facilidad. Para que el trabajo por competencias se incorpore a sus centros educativos se requiere tiempo y continuidad. Es por ello, que ven en la Formaci&#x00F3;n en Centro una oportunidad para contribuir al desarrollo competencial de su alumnado. Lo que empieza siendo un cambio legislativo, se convierte en una necesidad que se incorpora a los centros a trav&#x00E9;s de esta modalidad formativa.</p>
<p>En segundo lugar, estrechamente relacionada con la anterior, destacamos la necesidad que tiene el profesorado de introducir cambios importantes en la metodolog&#x00ED;a did&#x00E1;ctica para contribuir al desarrollo competencial del alumnado. Son modificaciones que implican una manera diferente de entender el rol docente y el mismo proceso de ense&#x00F1;anza y aprendizaje en su totalidad. Estas inquietudes se implementan a trav&#x00E9;s del dise&#x00F1;o de unidades did&#x00E1;cticas integradas, con la intenci&#x00F3;n de dejar a un lado el libro de texto y realizar un trabajo m&#x00E1;s globalizado. El dise&#x00F1;o de tareas de aprendizaje integradas a partir de diferentes &#x00E1;reas de conocimiento favorece la relevancia de los contenidos, el compromiso del alumnado con su realidad y una participaci&#x00F3;n m&#x00E1;s activa, responsable y cr&#x00ED;tica.</p>
<p>En tercer lugar, podemos concluir que estas unidades did&#x00E1;cticas integradas contribuyen a romper con el aislamiento del profesorado debido a esa separaci&#x00F3;n artificial de las materias y favorecen una mayor apertura, colegialidad y cultura de colaboraci&#x00F3;n en los centros educativos participantes en este proyecto de investigaci&#x00F3;n. Tanto la colaboraci&#x00F3;n docente, basada en el apoyo mutuo, las responsabilidades compartidas y la reflexi&#x00F3;n sistem&#x00E1;tica (<xref ref-type="bibr" rid="ref-32-28285-Esp">Krichesky y Murillo, 2018</xref>), como el feedback entre iguales (<xref ref-type="bibr" rid="ref-46-28285-Esp">Rosell&#x00F3; y De la Iglesia, 2021</xref>) son aspectos esenciales para impulsar procesos de innovaci&#x00F3;n y mejora de la pr&#x00E1;ctica docente.</p>
<p>Y, en cuarto lugar, la Formaci&#x00F3;n en Centro del Servicio de Atenci&#x00F3;n Educativa Hospitalaria y Domiciliaria ha contribuido a dar visibilidad al derecho que tiene el alumnado a proseguir con su proceso educativo durante su permanencia en el hospital o de convalecencia en su propio domicilio. Tienen necesidad de elaborar un proyecto com&#x00FA;n de atenci&#x00F3;n integral al alumnado con la finalidad de unificar la respuesta educativa hospitalaria y domiciliaria. Precisamente, la falta de formaci&#x00F3;n del profesorado en activo que desempe&#x00F1;a su labor docente en las aulas hospitalarias y domiciliarias es resaltada como un aspecto a mejorar en algunos estudios acerca de este tema (<xref ref-type="bibr" rid="ref-33-28285-Esp">Lizaso&#x00E1;in, 2021</xref>; <xref ref-type="bibr" rid="ref-37-28285-Esp">Mu&#x00F1;oz, 2016</xref>; <xref ref-type="bibr" rid="ref-39-28285-Esp">Ocampo, 2019</xref>; <xref ref-type="bibr" rid="ref-47-28285-Esp">Ru&#x00ED;z, Garc&#x00ED;a y Ochoa, 2020</xref>).</p>
<p>Por tanto, un buen diagn&#x00F3;stico favorece que la Formaci&#x00F3;n en Centro pueda tener un gran impacto en la mejora de los procesos educativos. En este sentido, hay investigaciones que avalan la capacidad de transferencia de la modalidad de Formaci&#x00F3;n en Centro. Primero porque implica una labor de conexi&#x00F3;n, ayuda y colaboraci&#x00F3;n entre colegas; pero tambi&#x00E9;n por su capacidad para ajustarse a las necesidades del profesorado incrementando la motivaci&#x00F3;n para el desarrollo de sus competencias profesionales (<xref ref-type="bibr" rid="ref-3-28285-Esp">Aneas, 2018</xref>; <xref ref-type="bibr" rid="ref-5-28285-Esp">Aneas, S&#x00E1;nchez y S&#x00E1;nchez, 2019</xref>; <xref ref-type="bibr" rid="ref-25-28285-Esp">Gonz&#x00E1;lez, Alonso y Berrocal, 2017</xref>; <xref ref-type="bibr" rid="ref-34-28285-Esp">L&#x00F3;pez, Feijoo, Novel y Moral, 2017</xref>; <xref ref-type="bibr" rid="ref-55-28285-Esp">Tom&#x00E1;s-Folch y Duran-Bellonch, 2017</xref>).</p>
<p>El proceso de Formaci&#x00F3;n en Centro ha estado estrechamente vinculado a las necesidades detectadas a partir de los procesos de autoevaluaci&#x00F3;n y mejora nacidos en los mismos; es decir, a una cultura diagn&#x00F3;stica que ha involucrado a todo el claustro, centrando sus esfuerzos en mejorar aquello que, a criterio de sus protagonistas, presentaba carencias u oportunidades de mejora. Los dos diagn&#x00F3;sticos que se han presentado se complementan y son necesarios. El primero que mira hacia afuera y tiene m&#x00E1;s que ver con las demandas de la nueva legislaci&#x00F3;n educativa y el segundo como mirada hacia adentro, haciendo una mayor introspecci&#x00F3;n del propio centro educativo. Ambos diagn&#x00F3;sticos llevan a los cinco centros educativos a plantearse una Formaci&#x00F3;n en Centro para impulsar su proyecto, el reto en el que centrar los esfuerzos, su oportunidad de crecimiento y desarrollo profesional.</p>
<p>Podemos conseguir una mayor profesionalizaci&#x00F3;n docente a trav&#x00E9;s de proyectos de Formaci&#x00F3;n en Centro donde el profesorado decide qu&#x00E9; formaci&#x00F3;n necesita para dar respuesta a las situaciones problem&#x00E1;ticas &#x00FA;nicas que vive en el contexto real del aula y del centro. El punto de partida son las cuestiones que emergen de la misma pr&#x00E1;ctica. Como afirman <xref ref-type="bibr" rid="ref-20-28285-Esp">Esteve, Melief y Alsina (2010)</xref>, &#x201C;se considera a las personas en formaci&#x00F3;n personas con una identidad propia; con ello se fomenta la autonom&#x00ED;a y la construcci&#x00F3;n autorregulada del desarrollo profesional&#x201D; (p. 35).</p>
<p>Sin duda, asumir que la formaci&#x00F3;n del profesorado ha de surgir de los centros supone una apuesta por la profesionalizaci&#x00F3;n de los docentes, por reconocer su capacidad para tomar decisiones propias y por la autonom&#x00ED;a de las escuelas (<xref ref-type="bibr" rid="ref-35-28285-Esp">Marcelo, 1995</xref>, p. 361), evitando de esta forma una &#x201C;formaci&#x00F3;n para la sumisi&#x00F3;n&#x201D; que anula al sujeto en el proceso de creaci&#x00F3;n de su propio conocimiento profesional (<xref ref-type="bibr" rid="ref-36-28285-Esp">Mart&#x00ED;nez, 2004</xref>, pp. 130-131). Se concibe al profesorado como una persona capaz de reflexionar sobre su propia actividad docente, llevando a cabo lo que <xref ref-type="bibr" rid="ref-50-28285-Esp">Sch&#x00F6;n (1992)</xref> denomina reflexi&#x00F3;n-en-la-acci&#x00F3;n. Una reflexi&#x00F3;n que se aleja de ser un mero instrumento para medir la eficacia en el aula y nos lleva a momentos de &#x201C;buena docencia&#x201D; (<xref ref-type="bibr" rid="ref-9-28285-Esp">Brady, 2020</xref>, p. 59). Al reflexionar sobre su pr&#x00E1;ctica, realizando un diagn&#x00F3;stico de los problemas reales, transformando los aspectos inconscientes de la ense&#x00F1;anza en conscientes, es cuando el profesorado desarrolla su profesionalidad, sus cualidades esenciales y un sentido positivo de identidad y misi&#x00F3;n (<xref ref-type="bibr" rid="ref-30-28285-Esp">Korthagen, 2004</xref>; <xref ref-type="bibr" rid="ref-29-28285-Esp">Korthagen &#x0026; Vasalos, 2005</xref>; <xref ref-type="bibr" rid="ref-31-28285-Esp">Korthagen, 2010</xref>).</p>
<p>La Formaci&#x00F3;n en Centro une la formaci&#x00F3;n a un proyecto de trabajo. No se trata de formar para posteriormente desarrollar un proyecto de cambio, sino por el contrario, dise&#x00F1;ar un proyecto innovador y contar con la formaci&#x00F3;n necesaria para llevarlo a cabo (<xref ref-type="bibr" rid="ref-26-28285-Esp">Imbern&#x00F3;n, 2007</xref>, p. 112). Como plantea <xref ref-type="bibr" rid="ref-58-28285-Esp">Vera (2006</xref>, p. 47), la vida de los grupos requiere proyectos que la llenen de sentido y en los que participe toda la comunidad educativa, de forma que permitan ir creando redes educativas.</p>
<p>Podemos concluir que la Formaci&#x00F3;n Permanente es una herramienta estrat&#x00E9;gica ineludible para la mejora de la calidad de la educaci&#x00F3;n y que, dentro de ella, la Formaci&#x00F3;n en Centro es una modalidad id&#x00F3;nea para instalar como h&#x00E1;bito el aprendizaje constante, din&#x00E1;mico y progresivo de todo o buena parte del equipo de profesionales de la instituci&#x00F3;n, m&#x00E1;s all&#x00E1; de las directrices t&#x00E9;cnicas que con las mejores intenciones vienen desde fuera sin tener en cuenta la situaci&#x00F3;n concreta y necesidades de la pr&#x00E1;ctica del profesorado. La Formaci&#x00F3;n en Centro es una modalidad con gran potencial dado que parte de las necesidades de los propios centros, cuenta con la participaci&#x00F3;n de pr&#x00E1;cticamente la totalidad del claustro, puede involucrar a diferentes profesionales de la educaci&#x00F3;n, reafirma la identidad profesional docente y supera el car&#x00E1;cter individualista potenciando una respuesta adaptada al centro educativo como agente principal de transformaci&#x00F3;n e innovaci&#x00F3;n educativa.</p>

<article-title>IN-SCHOOL TRAINING OF NON-UNIVERSITY TEACHERS: FUNDAMENTAL MODALITY IN THEIR LIFELONG LEARNING</article-title>

<title>ABSTRACT</title>
<p>Lifelong learning involves a constant learning process throughout a teacher&#x2019;s lifespan. It is aimed to meet the real needs and problems that teachers have in their practice by developing professional competences in a continuously changing environment. In-School training is one of the basic forms of lifelong learning for non-university teachers, since it begins from, becomes adjusted in, and reflects on, the immediate environment, thus facilitating analysis, reflection, and improvement of teaching practice.</p>
<p>This paper presents a qualitative project focused on five case studies. They are set in four early childhood and primary education public schools, and in the Hospital and Home Educational Care Service in M&#x00E1;laga, which are involved in developing in-school training that is intended to address teachers&#x2019; training needs when it comes to dealing with the problems encountered in their professional practice.</p>
<p>The results show that in-school training projects aimed at personal, professional, and institutional improvement have high potential for lifelong learning and teachers' professional development. They are projects than can be easily adapted to each setting and to teachers&#x2019; real needs. In this way, they help prevent teacher discomfort, avoiding inhibition and falling into a repetitive pattern by introducing a renewed interest in searching for new educational ideas. We therefore conclude that in-school training is regarded as the main means of delivering lifelong learning for teachers in Andalusia, as it considers the school to be the focus of training and the basic unit of educational change and innovation. In addition, it encourages the creation of spaces for reflection and participation and proposals for change, as well as promoting teamwork as a major development for the educational institution and the teaching staff.</p>

<title>RESUMEN</title>
<p>La formaci&#x00F3;n permanente supone un proceso de aprendizaje que se desarrolla a lo largo de toda la trayectoria vital del docente, dando respuesta a las necesidades y problemas reales que el profesorado tiene en su pr&#x00E1;ctica para desarrollar sus propias competencias profesionales en un contexto de cambio continuo. Una de las modalidades fundamentales de formaci&#x00F3;n permanente del profesorado no universitario es la Formaci&#x00F3;n en Centro, dado que parte, se ajusta y revierte en el propio contexto, facilitando de esta manera el an&#x00E1;lisis, la reflexi&#x00F3;n y la mejora de la pr&#x00E1;ctica docente.</p>
<p>En este trabajo se presenta una investigaci&#x00F3;n de corte cualitativo, centrada en cinco estudios de casos, cuatro centros educativos p&#x00FA;blicos de Infantil y Primaria y el Servicio de Atenci&#x00F3;n Educativa Hospitalaria y Domiciliaria de M&#x00E1;laga, que se implican en el desarrollo de una Formaci&#x00F3;n en Centro como iniciativa para dar respuesta a sus necesidades formativas, a los problemas que el profesorado encuentra en su pr&#x00E1;ctica.</p>
<p>Como demuestran los resultados, estos Proyectos de Formaci&#x00F3;n en Centro, orientados hacia la mejora personal, profesional e institucional, tienen un enorme potencial para la formaci&#x00F3;n permanente y el desarrollo profesional del profesorado. Son proyectos con gran capacidad para adaptarse al contexto y a las necesidades reales del profesorado, que ayudan a prevenir el malestar docente, a evitar la inhibici&#x00F3;n y la rutina, y a incrementar el inter&#x00E9;s por la b&#x00FA;squeda de nuevas propuestas educativas. Por tanto, concluimos que la Formaci&#x00F3;n en Centro es valorada como una modalidad prioritaria dentro de los planes de formaci&#x00F3;n permanente del profesorado en Andaluc&#x00ED;a, puesto que considera al centro educativo como el foco de formaci&#x00F3;n y la unidad b&#x00E1;sica de cambio e innovaci&#x00F3;n educativa. Adem&#x00E1;s, favorece espacios de reflexi&#x00F3;n y participaci&#x00F3;n, propuestas de cambio y de trabajo en equipo como desarrollo fundamental de la instituci&#x00F3;n educativa y del profesorado.</p>

<title><bold>I<sc>ntroduction</sc></bold></title>
<p>Schools are no longer what they were years ago, nor are teachers&#x2019; tasks the same. We live in a constantly changing environment in terms of many of the variables that affect the school system. It is not surprising, therefore, that many studies have focused on analysing their impact on schools and on the disorientation of education professionals (<xref ref-type="bibr" rid="ref-18-28285-Eng">Esteve, 2011</xref>; <xref ref-type="bibr" rid="ref-19-28285-Eng">Esteve, Franco and Vera, 1995</xref>; <xref ref-type="bibr" rid="ref-23-28285-Eng">Gimeno, 2010</xref>; <xref ref-type="bibr" rid="ref-40-28285-Eng">Ortega, 2016</xref>; <xref ref-type="bibr" rid="ref-56-28285-Eng">Vera, 1992</xref>, <xref ref-type="bibr" rid="ref-57-28285-Eng">1995</xref>). The profession of teaching has become increasingly complex and difficult, and a new outlook on professional culture and lifelong learning is needed (<xref ref-type="bibr" rid="ref-27-28285-Eng">Imbern&#x00F3;n, 2011</xref>, <xref ref-type="bibr" rid="ref-28-28285-Eng">2017</xref>). As <xref ref-type="bibr" rid="ref-11-28285-Eng">Col&#x00E9;n (2012)</xref> argued, in the face of these uncertain and changing contexts, lifelong learning appears not as a necessity, but as &#x2018;a way of approaching the profession&#x2019; (p. 49). The right to inclusive quality education in democratic societies certainly demands that lifelong learning be incorporated into the habits of teachers&#x2019; professional practice as a salient aspect of how to take the correct approach to teaching, as a hallmark of professional identity.</p>
    <p>In this way, training becomes an unescapable systematic strategy that should be programmed to enable teachers to carry out progressively more complex and shifting tasks. Similarly, it helps to update the professional competences required by changes in the environment and to improve personal competences, thus making work a source of learning and satisfaction (<xref ref-type="bibr" rid="ref-21-28285-Eng">Ezquerra, Argos, Fern&#x00E1;ndez-Salinero and Gonz&#x00E1;lez-Geraldo, 2016</xref>; <xref ref-type="bibr" rid="ref-60-28285-Eng">Fern&#x00E1;ndez-Salinero, 2004</xref>). The very concept of professional development involves considering teachers to be &#x2018;subjects in constant learning and development&#x2019; (<xref ref-type="bibr" rid="ref-61-28285-Eng">Sarramona, Noguera and Vera, 1998</xref>, p. 126).</p>
<p>This educational action takes place within educational institutions shared by students, teachers and families. Hence, in order to improve the quality of education, it is very important to change the culture and ways of working in the institution itself; the institution is the main axis around which a large part of the proposals for change take place (<xref ref-type="bibr" rid="ref-15-28285-Eng">Escudero, 1992</xref>, <xref ref-type="bibr" rid="ref-16-28285-Eng">1993</xref>; <xref ref-type="bibr" rid="ref-17-28285-Eng">Escudero, Gonz&#x00E1;lez and Rodr&#x00ED;guez, 2018</xref>). In this way, the professional development of teachers and the improvement of the institution can be seen as mutually reinforcing, as two sides of the same coin.</p>
<p>The acceptance of this close relationship between school development and teachers&#x2019; professional development leads to an understanding of the school as the basic unit for training and change (<xref ref-type="bibr" rid="ref-2-28285-Eng">Alonso and Vila, 2019</xref>). Some forms of lifelong learning are becoming more and more widespread in Spain that are known by different names: in-school training, school-centred training, school-centred review, etc.</p>
    <p>The Education Authorities have reflected the importance of training activities that focus on the analysis, reflection and improvement of teaching practice in various procedures and regulations. These notably include <xref ref-type="bibr" rid="ref-12-28285-Eng">Decree 93/2013, of 27 August, which regulates initial and ongoing teacher training in the Autonomous Region of Andalusia and in the Andalusian System of Ongoing Teacher Training</xref>. In this way, the classroom and the school have become the ordinary training settings, promoting collaborative work between teachers, self-training methods, and the implementation of in-school training projects or specific in-school training projects linked to educational programmes.</p>

<p>In Andalusia, education policies related to teacher training tend to prioritise self-training over face-to-face training, arguing that self-training involves overcoming the enormous dependence on face-to-face training that teachers are required to surmount in search of universal answers to individual problems, and that teachers should be the ones to generate their own learning and provide solutions to their own specific needs (<xref ref-type="bibr" rid="ref-4-28285-Eng">Aneas, 2019</xref>, p. 15).</p>

<p>In-school training is closely linked to the educational project of schools, as it is aimed at meeting teachers&#x2019; training needs and concerns as they arise from in-depth diagnosis, resulting from shared analysis, and reflection on the improvement of the school (<xref ref-type="bibr" rid="ref-1-28285-Eng">Alonso, 2012</xref>). As <xref ref-type="bibr" rid="ref-7-28285-Eng">Barredo (2012)</xref> stated, &#x2018;the autonomous school, as an intelligent, and improvement-seeking unit, must be able to lead processes of change by redesigning the course of events&#x2019; (p. 43). The aim is to move from a teacher-centred approach to a more global one that revolves around the whole school (<xref ref-type="bibr" rid="ref-6-28285-Eng">Barqu&#x00ED;n and Fern&#x00E1;ndez, 2002</xref>; <xref ref-type="bibr" rid="ref-22-28285-Eng">Garc&#x00ED;a-Ru&#x00ED;z and Castro, 2012</xref>; <xref ref-type="bibr" rid="ref-43-28285-Eng">Pineda, Moreno, &#x00DA;car and Belvis, 2008</xref>). In-school training undoubtedly seeks to meet specific demands by proposing practices designed for enhancing both teaching practice and student performance. This is only possible by relying on collective involvement and commitment to the proposed goals, the completion of tasks, their implementation in the classroom and in the school, and the use of teamwork strategies.</p>
<p><xref ref-type="bibr" rid="ref-49-28285-Eng">Santos (2010)</xref> and <xref ref-type="bibr" rid="ref-14-28285-Eng">Elliot (2010)</xref> highlighted that the cooperative nature of teacher training processes is closely linked to real situations and scenarios, which they called &#x2018;learning to learn as part of a community&#x2019;, as learning communities or learning organisations. <xref ref-type="bibr" rid="ref-41-28285-Eng">Palos, Mart&#x00ED;nez and Albaladejo (2012</xref>, p. 30) also stated that participatory processes are needed in certain aspects: in identifying needs, in training design, and in the monitoring and evaluation of projects.</p>
<p>Therefore, teachers support in-school training, as opposed to the traditional courses delivered in specific teachers training institutions (<xref ref-type="bibr" rid="ref-44-28285-Eng">Ramirez, 2015</xref>, p. 209) The school and the community should be the focus of lifelong learning. <xref ref-type="bibr" rid="ref-59-28285-Eng">Villar (1998</xref>, p. 51) stressed the social importance of training activities as a mechanism for change in schools. He emphasised the use of training to turn theory into specific actions and translate them into professional competences and the transfer potential that goes beyond training actions themselves.</p>
<p>The main objective of this study was to assess and understand the impact that in-school training has on the development of teachers&#x2019; professional competences at non-university levels. This type of training is undoubtedly a priority in the ongoing teacher training that the Department of Education and Sport of the Andalusian Regional Government has been promoting for several years now. The aim is to provide the most appropriate response possible to the educational needs of a school. This is based on the understanding that the school is the core and the most appropriate place for reflection, to ensure that the improvement of practice has a clear impact on the improvement of student performance and the development of their competencies. Therefore, this research focuses on two axes, namely: providing an in-depth study of the in-school training and analysing its contribution to the development of professional competences in teachers.</p>
</sec>
<sec sec-type="method" id="sec-22-27805-Eng">
<label><bold>2.</bold></label>
<title><bold>M<sc>ethodology</sc></bold></title>
    <p>This piece of qualitative research is focused, firstly, on the use of in-school training to describe and interpret the educational environment from within; and secondly, on change, social transformation and the emancipation of teachers, mainly framed within critical theory (<xref ref-type="bibr" rid="ref-8-28285-Eng">Bartolom&#x00E9;, 1992</xref>; <xref ref-type="bibr" rid="ref-62-28285-Eng">Boarini, 2018</xref>; <xref ref-type="bibr" rid="ref-13-28285-Eng">Eisner, 1998</xref>; <xref ref-type="bibr" rid="ref-42-28285-Eng">P&#x00E9;rez Serrano, 1994</xref>; <xref ref-type="bibr" rid="ref-45-28285-Eng">Rivas, 2021</xref>; <xref ref-type="bibr" rid="ref-48-28285-Eng">Sand&#x00ED;n, 2003</xref>).</p>
<p>This type of research goes beyond the positivist tradition, which ignores the role of subjectivity and the interpretative frameworks of individuals, and instead analyses teachers' own words, perceptions, feelings, interpretations, and circumstances. The relationship is mainly based on listening, availability, and attention, with a view to enabling a transformative experience (<xref ref-type="bibr" rid="ref-10-28285-Eng">Caparr&#x00F3;s, Mart&#x00ED;n and Sierra, 2021</xref>; <xref ref-type="bibr" rid="ref-51-28285-Eng">Sierra and Blanco; 2017</xref>).</p>
<p>The selected sample consists of five case studies: four early childhood and primary education public schools in different areas of the province of Malaga and in the Malaga Home and Hospital Education Care Service (SAEHD). A total of twenty-nine teachers participated in the interviews, of which 22 were female (76 %) and 7 were male (24 %). Most of the teachers interviewed (65 %) were in the 30-50 age group. All participants held a teaching degree, and in some cases, they also held a second, third or fourth degree, including Psychopedagogy (14 %), Pedagogy (10 %), Psychology (4 %) and History (2 %).</p>
<p>The qualitative case studies used have assessed multiple stakeholder perspectives, observation and interpretation in naturally occurring contexts (<xref ref-type="bibr" rid="ref-52-28285-Eng">Simons, 2011</xref>, pp. 21-22). According to <xref ref-type="bibr" rid="ref-38-28285-Eng">Mu&#x00F1;oz and Mu&#x00F1;oz (2010)</xref>, this methodology is characterised by intensive and in-depth studies which are understood as bounded systems, unique situations or social entities that are framed in a context. According to <xref ref-type="bibr" rid="ref-53-28285-Eng">Stake (2010)</xref> the case study is the study of &#x2018;the uniqueness and complexity of a single case, its embeddedness and interaction with its contexts&#x2019; (p. 16).</p>
<p>Access to participants and the negotiation process in this study complied with the widely recognised requirements to ensure rigorous qualitative research. A negotiation process was carried out in all participating schools in order to provide participants with a clear explanation of the nature of the research and to ensure confidentiality.</p>
<p>The techniques used to collect information in this study included participant observation, in-depth interviews, and document collection.</p>
<p>Participant observation allowed us to become involved in the in-school training processes. In this way, we were able to participate and share the main actions carried out by the teaching staff of each school. The instrument used was an observation journal for the training sessions.</p>
<p>The interviews conducted gave us an insight into how the participants developed and constructed their conceptions of lifelong learning, and more specifically, of the in-school training programme in which they participated. They express teachers' feelings and thoughts and the way they interpreted their professional reality. A total of 29 interviews were conducted, each lasting between 30 and 90 minutes. In each case study, interviews were conducted with the person who was in charge of coordinating the in-school training programme, the counsellor at the relevant teacher training centre, a member of the management team, and early childhood and primary education teachers. A basic script was used that included questions about the elements involved in in-school- training. Therefore, we took a highly subjective perspective, in which we mainly sought to record the teachers' explanations and evaluations of their experience of in-school training, as they interpreted it.</p>
<p>Documents were also collected in which teachers described their actions, experiences and opinions about in-school training, such as projects, minutes of the sessions, progress and final reports, evidence of the tasks carried out, etc.</p>
<p>Once the data collection process was completed, they were categorised in an attempt to establish a sufficiently broad and flexible system. &#x2018;The cardinal rule of coding in qualitative analysis is to make the codes fit the data and not vice versa&#x2019; (<xref ref-type="bibr" rid="ref-54-28285-Eng">Taylor and Bogdan, 2010</xref>, p. 174). Therefore, the process of data collection and data analysis have been closely linked in this qualitative study. The themes that emerged from the interviews were documented by reading field notes and transcripts, which were taken as a starting point to reflect on the meaning and interpretation of the data obtained.</p>
<p>Computerised systems were an essential aid in this process. We used one of the most powerful computer programmes for the management of qualitative data; ATLAS.ti (version 9 for Windows).</p>
<p>The results presented below mainly use the language of the participating teachers and include those extracts that were most illustrative as evidence to support and justify the interpretations made. These quotations are accompanied by a reference to their location in the settings where they were produced.</p>
<p>Research is usually completed when a report is submitted. However, reality always leads to new questions and opens the way for discussion and new findings. That is what this research aims to do, to become a learning process that is enriched by dialogue and joint reflection to delve deeper into the complex reality of school-based training.</p>
</sec>
<sec sec-type="results" id="sec-33-27805-Eng">
<label><bold>3.</bold></label>
<title><bold>R<sc>esults</sc></bold></title>
<p>Lifelong learning involves fostering a continuous attitude of enquiry, research, analysis and search. This is not merely an added aspect, but a constitutive and intrinsic element of teaching identity. To improve education, to feel happy and at ease in the profession, we need competent teachers, who are willing to participate in this form of training in order to transform their educational practices.</p>
<disp-quote>
<p>I think it is intrinsic to our profession (...). I believe that lifelong learning is the only way to be alive in education, to feel happy in education and to feel that you are at ease in education and that this is a worthwhile profession. Otherwise, pack your bags and go somewhere else (Interview Z, 29:5, 22 and 29:7, 26).</p>

<sec id="sec-44-27805-Eng">
<label>3.1.</label>
<title><italic>In-school training that contributes to the development of students' competences</italic></title>
<p>One of the reasons why the schools that took part in this study recognised the need for in-school training is because of the legislative changes that are taking place and with the introduction of key competences as an essential element in the primary school curriculum. This regulatory change becomes a first-order necessity for implementing in-school training courses. It arises from a more &#x2018;vertical&#x2019; diagnosis, which looks outwards in order to grasp and understand the demands of the social environment, as the organisational context of a school cannot be separate from the social demands placed on it.</p>

<p>So, in principle, let's say it wasn't something that they were thinking about, but let's say that the world around them was leading them to &#x2018;we have to know what this competence thing is about&#x2019; (Interview Pm, 24:21, 134).</p>
<p>To integrate key competences into the curriculum and analyse their implications for the school&#x2019;s educational projects (Objective 2 of School Education Project 1).</p>
</disp-quote>
<p>In order to meet this need, the Regional Department of Education and Sport of the Andalusian Regional Government has incorporated the &#x2018;Curriculum by competences&#x2019; module into the Seneca information system. This is the application used by the Regional Department of Education and Sport to enable teachers to carry out all the management processes involved in their teaching. This module helps with the programming of the teaching and learning process and making decisions in the evaluation process. The use of this module is associated with training focused on curricular inclusion of key competences, a pyramidal or cascade training structure that we call Phase I. In order to reach as many teachers as possible, a small group of teachers from each school are initially trained and then go on to teach their own colleagues. Phase I was attended by four of the five schools participating in this research. This is how one of the participating schools describes the experience.</p>
<disp-quote>
<p>This resulted from a proposal from the Government of Andalusia that some schools could provide network-based training, or rather pyramid-style. So they trained some of the teachers, and then those teachers trained the rest (...). So the first course happened at the end of the school year, it was practically rushed, because it was in April, May and June (...). But ok, it was the first one and then we did it here in the school. As a result, an in-school training programme was proposed for the following year, and we continued what we had started to work on (Interview J, 13:9, 58-64).</p>

<p>Phase I was a first step. However, teachers considered it necessary to continue working on competencies, and this was the main reason why they set up an in-school training programme for the following year. As one of the teachers pointed out, it is clear that a methodological approach based on key competences entails important changes in teaching practices, in teaching and learning methods, and in school organisation and culture. In fact, in most schools, an internal debate had already started around the importance of competence-based work and project-based learning methodology, especially at the early childhood education stage. This diagnosis is clearly &#x2018;horizontal&#x2019; in approach; it involves looking inwards to critically evaluate the internal organisation and the degree to which teachers are trained to foster the development of competences among their pupils. As can be seen in the following statement, teachers reflected on the importance of ensuring that high-quality methodological approaches are implemented.</p>
<disp-quote>
<p>Because that debate was already here. Because fortunately in early childhood education we have some highly competent colleagues who have been working on competences, on projects, for several years, in their own way (...). So, there it was, we had our own internal debate. You would at sit down and chat with a colleague, you then with another, I think this, she says that, this is not so complicated, this is not so, and then there were some of us who were &#x2018;textbook fiends&#x2019; who wouldn&#x2019;t do anything else. And then this came up. I guess project work was becoming fashionable. This is out there, do we do it or not? Come on, let's do it (Interview Fj, 10:17, 89).</p>

</sec>
<sec id="sec-55-27805-Eng">
<label>3.2.</label>
<title><italic>In-school training aimed at designing integrated teaching units</italic></title>
<p>Letting go of the textbook requires losing one's fear and insecurity and taking control of one's own personal and professional development process. When teachers stick to a textbook, they lose autonomy, creativity and decision-making power. We know that textbooks determine the activities and the teaching-learning strategies used, and they establish which cultural themes are worthwhile, and set the evaluation process. In our opinion, they de-skill teachers and impose a certain work pace on them. The strict use of textbooks turns teachers into figures who are at the opposite end of the following description: members of the teaching staff capable of identifying what happens in the classroom, making decisions, managing the curriculum, expanding the range of teaching resources used, and designing and assessing the development of student competences.</p>
<disp-quote>
<p>... it was a bit about losing your fear of that, of letting go of the traditional methodology; from following the textbook and being conditioned by what the publishing house wanted to say and organised in the way they preferred or thought appropriate, you have to be the one who basically takes the reins of your class and of the curriculum as such (...). And this is what you have to work on, so that you are freer, and you are not so dependent on the language sessions, the maths sessions, on the fact that I have to cover this subject and then that subject. Removing some of the anxiety that comes from the methods and to work in a way that they find much more motivating, because you can tell, it&#x2019;s more enriching for everyone. So that's basically where this was coming from (Interview P, 22:15, 67).</p>
</disp-quote>
<p>The need to design integrated teaching units, understood as planning tools, is closely linked to a more comprehensive approach to work, as competence-based learning must be approached from all areas of knowledge (schools' observation journal). This interdisciplinary and cross-cutting character requires integrated learning tasks to be designed that involve several subject areas. From our perspective, this integrated character promotes more relevant cultural contents for students and stimulates their commitment to their environment, encouraging more active, responsible and critical participation.</p>
<disp-quote>
<p>Because we wanted to make it more coherent, it was like having a cross-cutting thread that would cover all the subjects and be able to do more comprehensive work (Interview Me, 19:22, 134).</p>
<p>The most significant achievements they highlighted included that in-school training enabled them to provide them with some foundations for a methodology based on the development of integrated teaching units and project-based learning for future academic years. This takes into account the importance of developing all the key competences, of using contents more comprehensively for pupils to learn them in a contextualised way (Final Report of the Coordination, School 4).</p>

</sec>
<sec id="sec-66-27805-Eng">
<label>3.3.</label>
<title><italic>In-school training that promotes a culture of collaboration</italic></title>
<p>In addition, opting for the design of integrated teaching units helps teachers to feel that they are part of a team with common objectives, working in a cooperative and responsible manner. It breaks down the professional isolation between different teachers due to the artificial separation of subjects, as they can plan in a highly coordinated way. Therefore, as this early childhood teacher said, this in-school training project is based on the need to get to know each other professionally and on greater openness and interaction, fostering collegiality and a culture of collaboration in the school.</p>
<disp-quote>
<p>Well, there was a need to get to know each other, not only as colleagues, because we knew each other, but we didn't know each other in the classroom, we didn't know how each of us worked; deep down we didn't know each other professionally. And then that meant that the rest of the pupils in the school also popped round the early childhood classroom, saw how they worked, and at the same time the little ones were in the classrooms of the older kids (...). It was like that, like a need to open up the classrooms, to open up the spaces (Interview El, 7:24, 141-143).</p>
</disp-quote>
<p>Another valuable contribution of in-school training, as highlighted by some of the teachers interviewed, is that it enables people to move from an isolated experience to institution-wide innovation, since the exchange of experiences, communication and reflection among peers fosters educational updating and innovation. This is why they call for in-school training, as it is a more participative and less individualistic process, which is clearly more connected to the problems of the institution and the education community.</p>
<disp-quote>
<p>At school-wide level, the most significant methodological change was teachers working in groups on a coordinated basis (Final report of the coordination, School 2).</p>
</disp-quote>
<p>As training is ultimately linked to the school itself, it favours a suitable climate for teachers to reflect on their practice, examining their implicit theories, conceptions and attitudes. The school as a space for continuous questioning, far from being an environment where work is done in an individualistic manner. It is a setting to generate changes that promote cooperation and participation, so that it can have a clear impact on and repercussions for the improvement of educational practice.</p>
<disp-quote>
<p>Look, if a teacher comes individually, takes a course on an individual basis, then that has no repercussions for that school. Things need moving, whole schools should be changed, not just one teacher. Because that changes their classroom, but what about the rest? So, I think that teacher training should take place in schools (Interview L, 14:7, 44).</p>
</disp-quote>
</sec>
<sec id="sec-77-27805-Eng">
<label>3.4.</label>
<title><italic>In-school training that avoids the exclusion of students with illnesses</italic></title>
<p>The fifth school that took part in this study called for in-school training to contribute to making the invisible visible; they called for an approach that helped to avoid the exclusion of pupils with illnesses. The in-school training ensured that students who were unable to attend school due to health problems (whether for reasons of chronic or transitory, serious or degenerative illness, trauma, etc.) were seen. A form of training within the institution that highlights the right of pupils to continue their educational process during their stay in hospital or convalescence at home.</p>
<disp-quote>
<p>Because we wanted it to be about visibility, which as you know, is very much a word of mine. What is not seen, does not exist. So, the hospital and home classroom don&#x2019;t exist for the Regional Department because they&#x2019;re not seen. What we wanted is for it to be seen for training purposes are well (Interview T, 27:23, 102).</p>
</disp-quote>
<p>The teachers in this school identified the need to draw up a common comprehensive care project with the aim of unifying the educational service, for in hospital and at home. In this way, the educational care received by the pupils from the time when they are admitted to hospital until they continue their care at home is consistent. Until now, the two projects were independent. The daily work with pupils with illnesses highlights the necessary interrelation between both settings to ensure their overall development, regardless of the physical space where their educational care actually takes place.</p>
<disp-quote>
<p>To design a Comprehensive Project that aligns educational care in hospital and at home and makes it more visible (Objective 1 of the In-School Training Project 5).</p>
</disp-quote>
<p>The in-school training project brought the two services into alignment, as they formed a single team that made it possible to have greater coordination between the teaching staff of the hospital and home education care service. It also established fluid channels of communication between two very close situations: the hospital classrooms and home care.</p>
<disp-quote>
<p>This need was based on the need to give consistent educational care to students who had illnesses and were in hospital, to ensure that the same teacher at the hospital could be there for them in home care when they were discharged from hospital. So, there was consistency there. Before this, they were separate jobs, so teachers only did either home care or hospital care, and the hospital teacher could not go out to the home. So, this proposal was made to ensure that there would be consistency throughout the whole process and that there would not be so many changes (Interview S, 26:36, 120).</p>
</disp-quote>
</sec>
<sec id="sec-88-27805-Eng">
<label>3.5.</label>
<title><italic>Ultimately, in-school training is linked to the needs of each school</italic></title>
<p>From our point of view, it is important to bear in mind that the process of in-school training is clearly linked to the needs detected in the school's self-evaluation and improvement processes. For this reason, it is essential that accurate diagnoses are carried out; this can enable participatory processes that involve the entire educational community and identify the challenges on which efforts should be focused. This means that it is necessary to prioritise, to establish what to concentrate on, based on an accurate diagnosis of the challenges in each school; and it involves trying to avoid the dispersion that comes from trying to operate on too many fronts at the same time. This is what brings harmony and coherence to the joint efforts in the in-school training project, so that they can all point in the same direction.</p>
<p>If we are able to understand our own needs and take them as a starting point, we will be in a better position to focus on improving what is worthwhile. Establishing a diagnostic culture is the first step for schools, identifying the main shortcomings and opportunities for improvement. A good diagnosis is needed so that in-school training can have the greatest possible impact on improving educational processes. In this decision-making process, it is important to take into account the significance of the problem or need in question, its innovative potential, the effort required, and whether there is a leader or a team who are committed to carrying it out.</p>

</sec>
<sec sec-type="discussion" id="sec-99-27805-Eng">
<label><bold>4.</bold></label>
<title><bold>D<sc>iscussion</sc></bold></title>
<p>According to <xref ref-type="bibr" rid="ref-28-28285-Eng">Imbern&#x00F3;n (2017)</xref>, these valuable teachers &#x2018;are the best we have ever had because of their training and dedication&#x2019; (p. 107). In fact, they show an attitude of openness and motivation towards lifelong learning, and in particular, towards in-school training and the professional change in which they are immersed. &#x2018;This aspiration for professional improvement is the driving force behind the search for change that fosters breaking with self-limiting beliefs and developing professional competences&#x2019; (<xref ref-type="bibr" rid="ref-24-28285-Eng">Giner, 2012</xref>, p. 42).</p>
<p>To conclude, firstly, it can be stated that it is teachers themselves who demand in-school training in order to meet the new demands arising from European and Spanish legislation regarding the introduction of competency-based work in the primary school curriculum. Despite the fact that the education authorities offer training, teachers believe that it is essential to continue to study this subject in greater depth. It is clear to them that changing school culture is difficult. It takes time and consistent effort to ensure that competency-based work becomes an integral part of schools. For this reason, they see in-school training as an opportunity to enhance pupils&#x2019; competences. What began as a legislative change became a need that was brought into the schools by using this type of training.</p>
<p>Secondly, and closely related to the previous point, we highlight the need for teachers to introduce important changes in teaching methodology in order to contribute to the development of student competences. These changes involve a different way of understanding the teaching role and the teaching and learning process as a whole. These concerns are implemented through the design of integrated teaching units, with the intention of setting textbooks aside and working in a more comprehensive manner. The design of integrated learning tasks based on different areas of knowledge fosters the use of contents that are relevant to pupils, pupils' commitment to their environment, and more active, responsible and critical participation.</p>
<p>Thirdly, it can be concluded that these integrated teaching units contribute to breaking the isolation of teachers caused by the artificial separation of subjects. They also foster greater openness, collegiality, and a culture of collaboration in the schools that participated in this research project. Teachers working collaboratively, based on mutual support, shared responsibilities, systematic reflection (<xref ref-type="bibr" rid="ref-32-28285-Eng">Krichesky and Murillo, 2018</xref>) and peer feedback (<xref ref-type="bibr" rid="ref-46-28285-Eng">Rosell&#x00F3; and De la Iglesia, 2021</xref>) are essential aspects for promoting innovation and improving teaching practices.</p>
<p>And, fourthly, the in-school training programme within the hospital and home education care service contributed to giving visibility to the right of pupils to continue their educational process during their stay in hospital or convalescence in their own home. The teachers in this school identified the need to draw up a common comprehensive care project with the aim of providing consistent educational care in hospital and at home. The lack of training of in-service teachers who teach in hospital classrooms and at pupils&#x2019; homes has been highlighted as an aspect to be improved in some relevant studies (<xref ref-type="bibr" rid="ref-33-28285-Eng">Lizaso&#x00E1;in, 2021</xref>; <xref ref-type="bibr" rid="ref-37-28285-Eng">Mu&#x00F1;oz, 2016</xref>; <xref ref-type="bibr" rid="ref-39-28285-Eng">Ocampo, 2019</xref>; <xref ref-type="bibr" rid="ref-47-28285-Eng">Ru&#x00ED;z, Garc&#x00ED;a and Ochoa, 2020</xref>).</p>
<p>A good diagnosis is essential in promoting that in-school training can have the greatest possible impact on educational processes. Some studies have been conducted that support the transferability of in-school training. Firstly, because it involves helping, connecting and collaborating with colleagues; and secondly, because of its ability to adjust to the needs of teachers, increasing their motivation to develop their professional competences (<xref ref-type="bibr" rid="ref-3-28285-Eng">Aneas, 2018</xref>; <xref ref-type="bibr" rid="ref-5-28285-Eng">Aneas, S&#x00E1;nchez &#x0026; S&#x00E1;nchez, 2019</xref>; <xref ref-type="bibr" rid="ref-25-28285-Eng">Gonz&#x00E1;lez, Alonso &#x0026; Berrocal, 2017</xref>; <xref ref-type="bibr" rid="ref-34-28285-Eng">L&#x00F3;pez, Feijoo, Novel &#x0026; Moral, 2017</xref>; <xref ref-type="bibr" rid="ref-55-28285-Eng">Tom&#x00E1;s-Folch &#x0026; Duran-Bellonch, 2017</xref>).</p>
<p>The in-school training process was closely connected to the needs identified in the self-assessment and improvement processes carried out in schools; in other words, to a diagnostic culture that involved the entire teaching staff. As participants reported, their efforts were focused on improving any shortcomings or aspects that posed opportunities for improvement. The two diagnoses presented above are complementary and necessary. The first is outward looking and has more to do with the demands of the new educational legislation, whereas the second is inward looking and is based on a more introspective view of the school itself. Both diagnoses led the five participating schools to consider in-school training to promote their projects and identify the challenges on which to focus their efforts, as well as taking any opportunities for growth and professional development.</p>
<p>A greater level of teacher professionalisation can be achieved through in-school training projects where teachers decide what training they need in order to meet the unique situations they experience in the real context of their classroom and school. The starting point is addressing any questions that emerge from their practice. As <xref ref-type="bibr" rid="ref-20-28285-Eng">Esteve, Melief and Alsina (2010)</xref> stated, &#x2018;trainees are seen as individuals with their own identity; this encourages autonomy and a self-regulated construction of professional development&#x2019; (p. 35).</p>
<p>Undoubtedly, assuming that teacher training has to come from schools involves a commitment to the professionalisation of teachers, to recognising their ability to make their own decisions and to the autonomy of schools (<xref ref-type="bibr" rid="ref-35-28285-Eng">Marcelo, 1995</xref>, p. 361); conversely, this entails avoiding &#x2018;training for submission&#x2019;, which annuls the subject in the process of creating their own professional knowledge (<xref ref-type="bibr" rid="ref-36-28285-Eng">Mart&#x00ED;nez, 2004</xref>, pp. 130-131). Teachers are conceived as people who are able to reflect on their own teaching and implement what <xref ref-type="bibr" rid="ref-50-28285-Eng">Sch&#x00F6;n (1992)</xref> called &#x2018;reflection-in-action&#x2019;. A type of reflection that moves away from being a mere instrument for measuring effectiveness in the classroom and leads us to moments of &#x2018;good teaching&#x2019; (<xref ref-type="bibr" rid="ref-9-28285-Eng">Brady, 2020</xref>, p. 59). It is by reflecting on their practice, making a diagnosis of real problems, transforming unconscious aspects of teaching into conscious ones, that teachers develop their professionalism further, and they enhance their essential qualities by developing a positive sense of identity and mission (<xref ref-type="bibr" rid="ref-30-28285-Eng">Korthagen, 2004</xref>; <xref ref-type="bibr" rid="ref-29-28285-Eng">Korthagen &#x0026; Vasalos, 2005</xref>; <xref ref-type="bibr" rid="ref-31-28285-Eng">Korthagen, 2010</xref>).</p>
<p>In-school training links training to a work project. It is not a question of training people in order to subsequently develop a project for change, but on the contrary, of designing an innovative project and having the necessary training to carry it out (<xref ref-type="bibr" rid="ref-26-28285-Eng">Imbern&#x00F3;n, 2007</xref>, p. 112). As <xref ref-type="bibr" rid="ref-58-28285-Eng">Vera (2006</xref>, p. 47) noted, the life of groups requires projects that fill it with meaning, in which the whole educational community can participate, and educational networks can be created.</p>
<p>To conclude, lifelong learning is an unescapable strategic tool for improving the quality of education; and within lifelong learning, in-school training is an ideal way of creating a habit of constant, dynamic and progressive learning among the whole (or a good part of) team of school professionals. This goes beyond the external, well-meaning technical guidelines which fail to take into account the specific situation and needs of each teacher&#x2019;s individual practice. In-school training is a form of training with great potential, as it is based on the needs of schools, involves the participation of practically the entire teaching staff, and can involve different education professionals, reaffirms the professional identity of teachers, and overcomes the individualistic approach, by addressing the educational situations in, and adapting to, each school as the main agent of educational transformation and innovation.</p>
